The Improvement & Study of Employee Performance Appraisal System in Yin Shan International Hotel

Performance appraisal, an indispensable management tool in Human Resource Management, is a performance management system which periodically reviews and assesses staff’s performance in their work. That’s to say, supervisors or relevant persons make a systematic appraisal on the work of the staff. An effective PA can not only address staff’s contributions to the group and their deficiencies in their work, it can also integrally provide the decisive appraisal information for the organizational administration, which then may improve the feedback function of the organization, promote the performance of the staff and boost their spirits. All these aspects will contribute to the smooth realization of the target of the organization.In the first place, this thesis makes an introduction to the meaning of the topic selecting, the background, the content as well as the thought of the study. And then it starts from the basic design of Performance Appraisal system, making an analysis on the problems existing in the PA system of Yinshan International Hotel and putting forward the basic idea and specific design proposal on the basis of the original PA system. A treatise on how should the daily work be carried out is made.In the second place, based on the perfection of job analysis and certain procedures, the author makes a design of the system. There is first a selection of PA methods for Yinshan International Hotel. In regard of the practical situation of the hotel, the author adopts the core performance appraisal methods such as KPI and 360 all-waves appraisal methods, and then makes an elaboration on how to design the index of performance appraisal. Firstly, it needs to fix KPI on the enterprise level, and then to stepwise divide it in order to get KPI on department level and individual level. Finally, by combining the position instruction, the individual PA index can be drawn. The part of work performance adopts KPI, focusing on the quantitative indicators while the work ethic and capacity focus on the descriptive indicators.Finally, there is an analysis on the design of assessment procedure, the formulation of assessment periods and indicators, the addressing of weighing values for assessment index, PA standards as well as the assessment methods. PA method adopted is as follows. Colleagues, superiors, subordinates, customers and staff of other departments act as the appraisers and assess the work performance of staff. Appraisal period changes as the departments differ. When a performance appraisal is conducted, there should be a comprehensive assessment on the work performance, work ethic and work capacity of the staff, which can serve as the basis for the improvement of work performance of the staff and the development of staff themselves.Generally speaking, the improved Performance Appraisal system is basically in accordance with the practical situation of the hotel, which well facilitates and promotes the stable development of the enterprise.
