An Study on the Relationship of Abusive Supervision and Employee Cynicism and Organizational Citizenship Behavior

Abusive supervision refers to subordinates’ perceptions of the extent to which supervisors engage in the sustained display of hostile verbal and nonverbal behaviours, excluding physical contact. Nowadays, it is a common phenomenon in China that organizations and managers control and bully employees seriously through abusive supervision. Abusive supervision which employees suffer affects not only individuals’ attitude but also their behaviours. Moreover, the degree which abusive supervision impacts on attitude and behaviour is often related to personality. Therefore, to take the managers as an example, author conducts a research on the the locus of control and abusive supervision toward employee cynicism and organizational citizenship behavior with substantial evidence. The specific content of this paper as follows:1.The existing literature has been summarized with a discovery to find their value and sufficiencies. Based on the above review, the presuppositions of this paper were proposed, namely, the influence of locus of control and abusive supervision on employee cynicism and organizational citizenship behavior. Whether employee cynicism plays a role as a mediator between abusive supervision and organizational citizenship behavior.Whether locus of control plays a role as a moderator between abusive supervision and employee cynicism.2.According to the research conception, questionnaire was raised, and the assumptions of the research were proposed accordingly, as well as the selection of the study tool and the research samples, which form the design of the research. The data of the research were collected through questionnaires.3.The statistical software SPSS15.0 is utilized for data handling with a statistic analysis. Firstly the present situation and the difference of the locus of control, abusive supervision and employee cynicism were described. Then with the statistics methods, such as related analysis and regression analysis, the influence on the locus of control and abusive supervision toward employee cynicism was revealed. The influence on abusive supervision and employee cynicism toward organizational citizenship behavior was also revealed.4.The conclusion was drawn based on the statistical analysis results, with the discussion of the present situation.The innovation of this paper lies on two points. Firstly, the result variables of abusive supervision were enriched, as this empirical study found that abusive supervision is an important predictor of employee cynicism. Secondly, it was testified that employee cynicism play the mediatory role between abusive supervision and. organizational citizenship behavior. Third, it is found that the locus of control is an important predictor of employee cynicism under the oriental culture. This will not only enrich the empirical research and variable selection for IWO research, but also help the human resources department to develop more specific strategies to incentive employees and build a more enterprising climate.
