With the rapid progress of urbanization and the development of the society, the rural migrant workers who are born in 1980’s and 90’s become the main force of our country’s labor market. Different from their parents, ideologies such as learning, gaining experience, changing their fortune, realizing their values, raising their social status are what they chase. There is a great progress in the quality and demands of the labor force. However, some companies do not adapt the changing appeals of this new generation, and this is the reason that the phenomena of labor shortage and high resignation rate frequently happen. Therefore, how to attract, keep and motivate this group to the most degree is one of the important tasks and has very important practical significance for the enterprises especially labor-intensive enterprises.This thesis concludes the new specialties, changes and appeals of this new generation of migrant workers. And by analyzing the motivation policies of SY to their front-line worker of which 80% are the new generation of migrant workers, we design a set of incentive mechanism on the bases of the company’s existing problems of its incentive mechanism and the real appeal of their workers. This mechanism mainly focuses on worker’s salary, welfare, motion, improvements and company policy and culture which can better improve the company’s incentive effects.This thesis has five chapters:chapter One expounds the background of this thesis, raises the problem and points out the purpose and significance of this research. Chapter Two summarizes the related motivation theories and makes research of the new generation of the migrant workers by summarizing their new specialties, changes and appeals. Chapter Three analyzes the current incentive situation of SY, expounds the background, organizational structure and human resources management of SY, comes out the new appeal of front-line workers and gets the result of necessity of improving the company’s incentive mechanism by deep analyzing the specialties of the front-line workers and the current situation of incentive management of SY. Chapter Four puts forward the basic principles and designs of the incentive mechanism which focuses on worker’s salary, welfare, motion, improvements and company policy and culture in order to measure up the developing strategies of SY and satisfy the appeal of the front-line worker. Chapter Five concludes the main content and innovation points of this thesis, and puts forward the insufficiencies of this thesis which need further study and research.
