The Impacts of Organizational Fairness in Universities on Teachers’ Organizational Citizenship Behaviors

As the important organizations in society,universities which educate students for the nation every year play a key role in the economic development of China.Teachers are the most important human resource.Their behaviors are vital to universities,and can be divided into in-role and ex-role behaviors,namely teachers’organizational citizenship behavior(TOCB),which is thought to improve the work efficiency of employee and the whole organization efficiency and is the key factor of development of modern organizations.Since the concept of OCB was put forward,it has been being the focus in the related fields except the universities.Because of the creativity,professional and complexity of teachers’work in universities,it may be particularly important for them to show their organizational citizenship behavior.So the results of the TOCB gained from this paper are useful for human resource management practice in universities.According to the literature,there are many factors influencing employee’s OCB.One of them is the organizational fairness which is key. Organizational fairness and OCB are always being the focus topics under the enterprises.Now,however,some problems from teachers which are not good for universities have come to universities.On the basis of Social Exchange Theory,organizational fairness can initiate the sense of trust on which it’s easier for employee to exhibit OCB.Teachers in universities who are high knowledgable are more sensitive to the organizational fairness. Some teachers in universities feel that they are treated unfair in terms of the distribution of the organizational and academic resources which can disappoint them and even reduce the whole performance of school.Therefore,this study mainly explored the relations among organizational fairness, trust, commitment and TOCB, and verified the mediating effect through two variables of trust and commitment.At the same time,related hypotheses were put forward in this paper which were testified by using the statistic tools spss 16.0 and lisrel 8.70.The conclusions are summed up as follows:1.The results reveal that the significant factors influencing TOCB are school organizational fairness, organizational trust, organizational commitment,the organizational fairness is the most important factor,which shows that organizational fairness is the key factor for teachers in university to make up their minds and take actions.2.Organizational fairness in universities influences TOCB directly,but the influence would be a little stronger through mediate variables,organizational trust and commitment,which is different from researches in enterprises.3.Organizational fairness in universities is the predominant influencing factor of organizational trust.4.It’s reasonable to divide the TOCB into three dimensions,which are organizational citizenship behavior towards organizations(OCBO), organizational citizenship behavior towards individuals (OCBI),and organizational citizenship behavior towards teaching(OCBT).
