In recent years, number of labor disputes in enterprise increased sharply. After failure of dispute resolution in enterprise, staff appealed for resolution in another way, this way had brought massive loss for enterprise. At present, as main method of solving labor dispute and controlling labor conflict, grievance mechanism exists widespread in western enterprises. Grievance mechanism has provided an active method for controlling conflict for enterprise, meanwhile, staff can file grievance and do not worry about retaliation of supervisor. The grievance mechanism has provided the communication way for both parties.At present, labor dispute occurred frequently and increasingly fierce. Although grievance mechanism widely exists in state-owned enterprise, compared with the grievance mechanism exsited in western enterprise, our grievance mechanism is useless. And the research on grievance is at the start stage, we didn’t get any conclusions about the factors that influence employee complaint behavior. The purpose of this paper is to find the relationship between supervisory behavior and employee complaint behavior, we use western theory to confirm situations in our country and get know how supervisory behavior influence employee complaint behavior.The grievance mechanism origins from American labor relation and gets rapid development after World War II. Grievance theory got developed with the wide use of grievance mechamism in enterprises. And now, the theory has formed multi-disciplinary, the multi-level research system.This research takes leadership behavior as independent variable, employee’s gender, age, degree and work experience as control variable, the enterprise grievance rate as dependent variable. By establishing research model, we try to find influence of the three dimensions of supervisory behavior on enterprise grievance rate. On the basis of model established by Bemmels, Reshef & Stratton-Devine(1,991) and interview, we establish research frame, and propose eight assumptions: (1) consideration dimension has negative and statistically significant influence on grievance rate. (2) structure dimension has positive and statistically significant influence on grievance rate. (3) knowledge dimension has negative and statistically significant influence on grievance rate. (4) characteristics of employee does not have statistically significant influence on grievance rate. (5) age of employee has statistically significant difference in appraisal supervisory behavior. (6) gender of employee has statistically significant difference in appraisal supervisory behavior. (7) work experience has statistically significant difference in appraisal supervisory behavior. (8) degree of employee has statistically significant difference in appraisal supervisory behavior.The data of this study are from employee in state-owned chemical enterprise in Jilin province.The questionnaires are distributed to 300 employee, after data analysis by SPSS and EViews software, we get conclusions as follows:1. Regression equationUsing the Tobit model to establish the regression equation and regression analysis, we find how independent variable influence dependent variable. Regression equation as follows: Model I: Rate=-38.37283-3.962036×Consideration+8.550215×Structure-4.256944×knowledge+0.267113×age-0.177481×gender-0.232267×degree Model II: Rate=-40.24340-3.926252×Consideration+8.785457×Structure-4.303145×knowledge-0.0611318×gender+0.330830×work-0.159394×degreeBecause of the multicollinearity between age and work experience, these two controls variables can’t be in one regression equation. Therefore, we established the model I and the model II respectively. These two regression equations explain range of variation for dependent variable.Take the two equations as a whole can get more comprehensive understanding of independent variable influence on dependent variable.By Tobit regression analysis and the single factor variance analysis, the study confirm eight assumptions proposed in this paper. Conclusions as follows: 2. Relationship between supervisory behavior and grievance rate.By factor analysis, the study picks up three factors of supervisory behavior and puts them in Tobit regression model to analyse the relationship between supervisory behavior and grievance rate.(1) Relationship between consideration dimension and the grievance rate.By Tobit regression analysis, we know that consideration dimension has negative and statistically significant influence on grievance rate. If we neglects other independent variable, supervisor respects employee increased, employee grievance behavior and grievance rate decreased. Consideration dimension increased one unit, grievance rate will decrease 3.93~3.96 unit.(2) Relationship between structure dimension and the grievance rate. By Tobit regression analysis, we know that structure dimension has positive and statistically significant influence on grievance rate. If we neglects other independent variable, supervisor pays more attention on production, employee grievance behavior and grievance rate will increase. Structure dimension increased one unit, grievance rate will increase 8.55~8.78 unit.(3) Relationship between knowledge dimension and the grievance rate. By Tobit regression analysis, we know that knowledge dimension has negative and statistically significant influence on grievance rate. If we neglects other independent variable, supervisor get better knowledge of collective agreement, employee grievance behavior and grievance rate will decrease. Knowledge dimension increased one unit, grievance rate will decrease 8.55~8.78 unit.3. Relationship between characteristics of employee and the grievance rateBy Tobit regression analysis, we know that characteristics of employee does not have statistically significant influence on grievance rate.4. Characteristic of employee influence on appraisal supervisory behavior.By single factor variance analysis, this study tests age, gender, work experience and degree’s influence on appraisal supervisory behavior.(1) Age dimension Age of employee has statistically significant influence on knowledge, but not significant influence on consideration and structure. By comparison, we find that at 0.01 level, the response to knowledge has statistically significant difference between 25~30 section and40~45 section, 30~35 section and 40~45 section.(2)Gender dimensionGender of employee has statistically significant influence on consideration, but not significant influence on structure and knowledge.(3) Work experience dimensionWork experience of employee has statistically significant influence on knowledge, but not significant influence on consideration and structure. By comparison, we find that at 0.01 level, the response to knowledge has statistically significant difference between less than 5 years section and 15~20 years section, less than 5 years section and more than 20 years section.(4) Degree dimensionDegree of employee has statistically significant influence on knowledge, but not significant influence on consideration and structure. By comparison, we find that at 0.01 level, the response to knowledge has statistically significant difference between technical school and bachelor, specialist and bachelor.The analysis above confirm assumption 1 through assumption4. Because of characteristic of employee only has statistically significant influence on one dimension of supervisory behavior, but not significant influence on other two dimensions. So, the study concludes that the assumptions that characteristic of employee has statistically significant influence on supervisory behavior are partially true. Thus, assumption5 through assumption8 are partially true.
