This study is the first empirical study to examine the content and structure of authentic leadership and explore the relationships between authentic leadership and its related variables in China. The survey was conducted in Guangdong, Beijing and Taiwan. In the formal investigation stage, 1475 copies of questionnaire were distributed and 1314 usable copies of questionnaire were returned. Findings from this study included the following:1. By using of exploratory factor analysis (N=523) and confirmatory factor analysis (N=428), a five-factor model of authentic leadership was developed and an authentic leadership questionnaires with ideal reliability and validity was generated.2. Regression results found out that authentic leadership is a significant predictor of subordinate’s job satisfaction, role performance, organizational identification and altruistic behavior between colleagues, while authentic leadership can’t predict subordinate’s intention to leave significantly.3. Hierarchical regression found out that subordinate’s trust to leader and organization’s trust atmosphere are the mediators between authentic leadership and outcome variables. A mechanism of how authentic leadership affects outcome variables was found.4. Hierarchical regression found out that leader’s competency is the moderator between authentic leadership and outcome variables.5. The results of t-test and ANOVA indicated that some demographic and organizational factors have influence on authentic leadership.6. Confirmatory factor analysis (N=428) revealed that the content and structure of authentic leadership in Taiwan are as same as them in mainland.7.
