The Empirical Research About the Relationship of Servant Leadership, Organizational Citizenship Behavior and Employee Turnover

Leadership is an important impetus to a company growth and is a key factor that relates to the success or failure of the company. Economic globalization poses newer and higher requirement to the leaders today. Fixed our sights on the employees in Chinese company, this article discussed the relationship among Servant Leadership (SL), Organizational Citizenship Behavior (OCB) and Employee Turnover (ET).By reviewing the three theories of Servant Leadership (SL), Organizational Citizenship Behavior (OCB) and Employee Turnover (ET), we proposed the research conceive and designed the questionnaire according to the existing scales. We did a small sample test first to delete the items that were not well matching, and then we gave out the questionnaires on a large scale. As for the questionnaires and data, we used SPSS 17.0 to do Descriptive Statistics Analysis, Reliability and Validity Tests and Factor Analysis, as well as Correlation Analysis and Regression Analysis. We also did the Tests of Between-Subject Effects to explore whether there were significant effects of different levels of SL and OCB on ET. At last we did a series of ANOVA tests, using some of the personal and organizational characteristics as control variables, to discuss whether there were significant differences in SL perception among employees who had different personal and organizational characteristics.On the basis of such researches, we finally came to some conclusions as follows:First, SL has a significant positive effect on OCB, which means that SL can effectively improve employee’s OCB;Second, SL has a significant negative effect on ET, displaying that if the leader uses servant leadership style, he can reduce employee’s turnover intention effectively;Third, OCB has a significant negative relation with ET, which means that OCB can reduce employee’s turnover intention;Forth, the Between-Subject effects of SL and OCB on ET do exist, indicating that different levels of SL and OCB do have significant effect on ET;Fifth, some personal and organizational characteristics significantly affect employees’SL perception, and employees who have different characteristics have different SL perception.Therefore, according to what we have concluded, this article comes up with corresponding countermeasures and advices. First, we should advocate and establish servant-leadership-oriented culture in Chinese company, and create an atmosphere or climate that servant leadership can work, at the same time enhance the service consciousness of the leaders. Second, we should popularize people’s organizational citizenship behavior in enterprises, in order to improve their organizational loyalty and identity, enhance employees’responsibility and initiative, make them treasure the resources of the company and pursue the mutual benefits of both the company and the employees.
