Research on the Impact of Knowledge Workers’ Achievement Motivation and Job Embeddedness on Their Turnover Intention

Knowledge is one of the most important resource in the21stcentury. Knowledge workerwho is the carrier of the imformation and creativity of the corporation play a core role in thehigh-tech company and machining company. However, the demission rate of knowledgeworker is always high, which, of course, is the great problem for the manager and thecorporation.After summarizing the domestic and foreign literature on the influence factor of turnoverof knowledge worker and the job embeddedness of knowledge worker, this study combine thejob embeddedness, image theory, the unfolding model and the achievement motivation theory,then make the theoretical model: taking the on-the-job embeddedness (links, fit, sacrifice) asthe main variable, achievement motivation as the independent variable, turnover intention asthe dependent variable. Validation of the mediating effect is the main task of this study.Collecting data from the different company, analyzing by SPSS17.0, the empirical resultshows as follows:On-the-job embeddedness has obvious effect of turnover intention, so the manager mustthink much of the management of the link, fit and sacrifice. The manager should support thecommunication channel, organizational career management and the compensation system.Achievement motivation has obvious effect on turnover intention, so manager should payattention to the human resource planning and the recruitment system. Fit and sacrifice ofon-the-job embeddedness both have the mediating effect between achievement motivationand turnover intention, so the manager should concern the knowledge worker of highachievement motivation, and take measure to control the turnover intention by fit andsacrifice.
