An Empirical Research on University Teachers’ Effectiveness and Its Influcing Factors

In recent years, with the advancement of teaching evaluation, the degree of concern of teacher job performance has also be further enhanced, many colleges and universities develop a series of performance-related system that sought to strengthen the teacher performance management. However, the existing teacher evaluation system and evaluation method still has some shortcomings, resulting that the evaluation of teachers in schools only value the quantity rather than quality, the most fundamental reason is we don’t have t right understanding about the content of the teacher performances, what you should evaluate. Based on the practical problems, from the behavioral perspective, teacher effectiveness model was attempted to explore to provide theoretical basis for teacher assessment later in the dissertation.Based on the socio-cultural background of China, empirical research methods was adopted to explore the dimension structure, measurement model, as well as the impact relationship of teachers’job satisfaction (TJS), teachers’organizational commitment (TOC) to teachers’ effectiveness (TE) in the dissertation. By random sampaling, total of 300 valid questionnaires were collected. Using various statistical analysis methods, the data was analyzed to verify the research hypotheses, and then the verification results wre explained and discussed.The main contributions and innovations of the article present in the following three aspects:(1) On the aspect of theoretical research, this dissertation included three contributions. Firstly, the four-factor model of university teachers’effectiveness was developed to establish foundation for further exploring its relationship with other variables. Secondly, the influence of personal background on TE of university teachers was tested, throng which control variables were found to deeply research their relationship. Thirdly, the impact mechanisms of teachers’ JS, TE on JP were verified, which provided a theoretical basis for policy-making about human resources management in Chinese universities.(2) On the aspect of research method, the university TE was exploited to provide measurement tool for TE research and enhanced the practicality and applicability.(3) On the aspect of pratical application, the dissertation included two contributions. Firstly, the influence factors on TE were clarified and the TE was confirmed different among teachers of different individual background. Secondly, the impact of job satisfaction, teachers’organization commitment on TE was confirmed. The result gives some suggestion for talent and university management.
