Research on the Relationship between Job Stress, Personality Traits and Turnout Intention of Technical Employees in Dalian IT Enterprises

In recent years, with the fast development of information industry, the competition of IT enterprises is intense and the employees are under great work stressor. The dimission rate of IT employees keeps very high, which brings not only serious negative influences to the company, but also obstacles to stuff’s personal career. Based on these situations, in order to retain talent and enhance the enterprises competitiveness, the paper is aimed at discussing the relationship between the technical employees’job stress and dimission rate. Verify the regulation effect of personality trait, which is produced as a moderator variable, and propose a corresponding stress management countermeasure in the end.The thesis chose the technical staff in Dalian IT enterprises as the investigated object. According to the correlative literature both domestic and abroad, the article collected the related information and designed the questionnaire. With the help of SPSS 16.0, the author analyzed the relationship of variables with factor analysis (FA), correlation analysis, and regression analysis, and reached the corresponding conclusions in the end. The main conclusions include following aspects:(1) At present time, the overall level of the technical employees’working stress and turnover intention in the Dalian IT enterprises is in the medium slant next level.(2) With the analysis of variance, the demographic variables such as gender, age, education background and working years will affect the staff’s working pressures and resignation tendency in IT enterprises in some degree and could cause individual difference in varying degrees.(3) By analyzing related researches, we can get the conclusion:in the relationship between working stress and dimission tendency, the five dimensions of work pressure and turnover intention has positive significance correlation; in the relationship between working stress and personality traits, the sense of responsibility, neuroticism and openness of five dimensions of personality traits have significant correlation with some dimensions of working stress; in the relationship between personality traits and turnover intention, the five dimensions of personality traits and turnover intention has correlated significant positive effect.(4) From regression analysis we can confirm that the work itself press, the pressure of development of occupation, organizational process and structural press has positive prediction for resignation tendency; the sense of responsibility, extroversion, neuroticism and openness has prediction for resignation tendency.(5) Through the hierarchical regression analyses, we verified that the sense of responsibility, extroversion, neuroticism and openness has an effect of regulation to turnover intention.The innovation of the thesis is as follows:choosing the technical staff of IT enterprises as the research object, taking the working pressure, personality traits and turnover intention together to do combined research and verifying the adjusting effect, meanwhile, selecting the "Big Five" personality structure model as the indicators of the measure personality traits and verify ing its applicability.The inadequacies of this paper is:this article considers only the regulatory role of the personality variables between work stress and turnover intention, and ignores the influence of other adjusting variables and mediator; the scales are formulated under the Western cultural background, and it needs further study and consideration; focusing on the technical staff in IT enterprises in Dalian, the results are geographical bias in some degree and can not be a comprehensive study.Through this research, we can have a better understanding of the situation of technical stuff’s work press and turnover intention in Dalian IT enterprises and propose a basis for their stress management in a targeted manner. Meanwhile, we can keep the work pressure under good level and provide theoretical evidence for the enterprises to cultivate and choose the staff. To a certain extent, IT enterprises could reduce turnover rate and ensure themselves have a harmonious and healthy development.
