A Study on the Relationship Among Hotel Corporate Culture, Organizational Commitment and Turnover Intention

Since the hotel industry has faced the keen competitions in recent years, the human resources have become of vital importance. The qualified hotel employees can serve efficiently and effectively, which is a favorable advantage for the marketing competition. But we can’t ignore a phenomenon as well that the high turnover rate is more obvious in the hotel industry, which can greatly influence the sustability and continuity of the hotel operations. Many factors cause this phenomenon, of which the corporate culture is the essential one. Thus it is a priority for the hotel to build the hotel corporate culture which can highten the employees’organizational commitment and decrease the turnover intention.Based on literature review, investigation research and statistic analysis, the paper aims to explore the logic relationship among hotel corporate culture, organizational commitment and turnover intention. Firstly, through literature review and summary on corporate culture, organizational commitment,turnover intention and research models, the paper constructs the conceptual frame of hotel corporate culture. Secondly, by interviewing with 12 hotel managers and experts, main factors of hotel corporate culture are abstracted and research model and hypotheses are proposed. Finally, by analysing the 271 research data with SPSS 17.0 & AMOS 17.0, the hypotheses are examined and the research model is modified. The four conclusions the paper has got are as follows:①Hotel corporate culture includes 6 dimensions, which are core values, goal & vision, innovative sense, study & development, teamwork, autonomy & participation;②Employees in hotels have a low perception level of hotel corporate culture, especially the teamwork and autonomy & participation, which are highly related to the employees’turnover intention;③Hotel corporate culture has an indirect negative effect on turnover intention by mediate effect of organizational commitment;④Hotel individuals have different perceptions on the hotel corporate culture, organizational commitment and turnover intention, and the age, working life, working department, working position are the main factors. Finally, the management advices have been proposed, including to build the "employee-oriented" core values, make up the inspiring goal & vision, motivate the employees’innovative sense, creat opportunities to study & development, set up a teamwork culture, enhance the employees’autonomy & participation in their daily work.
