Research on the Countermeasure to the Life Quality and Organizational Commitment of Hospital Staff

This study was designed to empirically Analycize the life quality and the level of organizational commitment of hospital staff, find out the inherent relationship each related characteristic variable of life quality and organizational commitment, research the significance and the feasibility in improving organizational commitment from the aspect of quality life, discuss the countermeasure to enhance life quality and organizational commitment of hospital staff, provide constructive opinions to set up a scientific and rational, stable and efficient management system for the hospital human resources management, form the modernized hospital scientific management system.The method of combining quantitative investigation and qualitative analysis was used in this research.Meanwhile,We took the in-depth analysis and study with the relevant experts on the basis of a number of questionnaire.First of all, Referenced the relevant literature At home and abroad with the actual situation to form the theoretical framework.Second, a questionnaire was formulated based on References and the study objects, and after the pre-investigation the inappropriate questions in the questionnaire were adjusted . In this study, the staff in the first affiliated hospital of Zunyi Medical College and the Zunyi hospital were taken as research targets and surveyed by the typical stratified sampling. The form was divided into 3 parts of personal basic situation,life quality and organizational commitment, Our test proved that the questionnaire had a good reliability and validity. 500 Questionnaire copies were distributed with 433 copies withdrawal at the end.the effective recovering rate was 86.6%. The main research methods were basic statistical description, Likert Scale score, wilcoxon rank sum test, Spearman correlation analysis, and multiple stepwise regression analysis and so on.Survey results were that, first, the subjective evaluation about the economic situation was medium low, the majority of people thought that the present income distribution system was unfair;secondly, Personal potential display, communication, hospital reforms caused the psychological pressure to hospital staff; thirdly, the subjective life quality was in the middle-low level;fourth, emotional commitment, normative commitment, and ideal commitment were in a high level, opportunities commitment and economic commitment were low, but ideal commitment waited to be further enhanced.The findings against the survey results: 1,Smooth information communication channel should be established to enhance hospital staff satisfaction;2, Hospital system construction should be improved;3,Accomplishment assess and corresponding recompense should be recognized;4,The ability of administrative personnels should be improved;5,Perfect and diversified personnel training system should be constructed;6,Diversified and flexible incentive forms should be adopt;7, the career planning of hospital staffs should be carried out; 8,Hospital culture in knowledge &economy- based era should be cultivated; 9, Staff happiness should be enhanced;10, Staff health should be improved; 11, Good working environment should be created; 12,Investigation on staff satisfaction should be carried out as a long-term routine ;13, The youth Medical staff should be cared and guided to upgrade the cohesive force;14,Organizational commitment should be managed of the whole.
